How Large Is India's ESG Talent Gap? The Numbers, Explained

India's companies are desperate to hire sustainability professionals. They have the mandates, the budgets, and the urgency. What they don't have is the right talent. Sustainability jobs India is one of the fastest-growing hiring categories and one of the hardest to fill. In this blog, we break down why the gap exists, what's fuelling it, and most importantly, exactly how you can position yourself to take advantage of it.

India's Sustainability Hiring Is Growing Faster Than Its Talent Pool

The demand signal is impossible to ignore:

  • ESG-related job postings in India grew 70% between 2020 and 2023

  • Green hiring grew 7.7% between 2024 and 2025, nearly double the 4.3% growth in green skills supply

  • India currently faces a gap of 1.2 million sustainability workers, with demand rising to 1.7 million by 2027

  • India is expected to generate 7.29 million green jobs by FY 2027–28 and 35 million by 2047

Green economy jobs in financial services alone grew 16.3% year-on-year between 2024 and 2025. Companies including Tata Power, Reliance, HDFC Bank, and Infosys are all actively building sustainability functions.

The demand is structural, not cyclical, and it is outpacing supply at every level.

Why Plenty of Applications But Aren't Enough Qualified Hires

This is what makes the ESG careers gap so frustrating for hiring managers. Candidate volume is not the problem. Interest in sustainability careers is at an all-time high.

The problem is qualification. Organisations are actively seeking professionals skilled in sustainability reporting, carbon accounting, renewable energy policy, and social impact analysis, but there is a dearth of individuals possessing domain expertise and practical experience in these interdisciplinary areas.

What companies are receiving in applications is sustainability awareness. But, what they are trying to hire for is sustainability execution. Those are two fundamentally different things, and the gap between them is where the talent shortage actually lives.

Three Root Causes Behind the Talent Shortage

1. The curriculum is still catching up

  • The green talent gap is driven by outdated academic curricula, limited formal sustainability training, and cross-functional skill shortages

  • Most sustainability education in India is theoretical, policy-oriented, and environmental-science-focused not business-integrated

  • Industry requires professionals who understand financial literacy, accounting principles, and business fundamentals, competencies often missing from traditional sustainability education

  • Curriculum in green energy and sustainability are not keeping pace with market demands, creating a persistent time-lag between learning and employability

A candidate who can explain the Paris Agreement but cannot build a Scope 3 emissions model is not useful in a procurement meeting.

2. The experience ceiling is real

  • The formal sustainability function inside most Indian companies is five to seven years old at most

  • Companies want three to five years of ESG experience but the talent pool with that experience barely exists yet

  • The result: companies are competing for a small cohort of experienced professionals, driving salaries up and time-to-hire longer

The market is stuck in a circular problem: companies want experience, but the function hasn't existed long enough to produce it at scale.

3. Regulations moved faster than the workforce

  • SEBI's BRSR Core mandate now requires mandatory Reasonable Assurance for India's top 1,000 listed companies, creating urgent demand for ESG auditors and reporting specialists

  • Value chain ESG reporting from FY 2025–26 means large firms are now auditing ESG performance of their SMEs and vendors, multiplying sustainability management roles across supply chains

  • Companies went from optional to mandatory ESG reporting in under three years, the education system cannot produce curriculum-level change that fast

This regulatory acceleration is the single biggest driver of the current gap.

The Roles Companies Are Struggling to Fill Most

The shortage is sharpest where domain expertise meets sustainability fluency. The hardest green economy careers to fill right now in India:

  • ESG Reporting Analysts: must operate GRI, BRSR, TCFD, and SASB at an execution level, not just understand them conceptually

  • Carbon Accounting Leads: require Scope 1, 2, and 3 measurement expertise combined with commercial judgement

  • Sustainable Sourcing Managers: need supply chain knowledge plus Scope 3 vendor auditing skills

  • Climate Finance Analysts: must bridge green bonds, carbon credits, and financial modelling simultaneously

  • Decarbonisation Strategy Leads: require sector expertise plus the ability to build commercially viable net-zero roadmaps

Companies need professionals who can handle ESG data analytics using tools like Power BI and Python, master frameworks including GRI, SASB, and TCFD, and apply carbon accounting principles. These are not skills that come from general sustainability awareness, they come from applied, integrated learning.

How to Take Advantage of This Gap, Right Now

This is where the talent shortage stops being a problem for companies and starts being an opportunity for you. The green salary premium for sustainability-skilled professionals is real and growing. Here is how to position yourself to capture it:

  1. If you are a working professional considering a career change to sustainability:

  • You do not need to start over, your domain expertise is your competitive advantage

  • A supply chain professional who adds Scope 3 fluency is more valuable than a sustainability generalist without supply chain knowledge

  • Upskill specifically in the frameworks your target roles require: BRSR, GRI, GHG Protocol, carbon accounting

  1. If you are a fresher exploring environmental jobs and green economy careers:

  • Generic sustainability degrees produce awareness, not employability

  • Prioritise programmes that integrate business fundamentals with sustainability execution

  • Look for live project experience, practitioner faculty, and industry placement track records, not just theoretical curriculum

  1. What actually closes the gap:

  • Applied learning on real industry challenges, not case studies of what worked in the past

  • Access to practitioners who have built ESG functions, navigated BRSR compliance, and made commercial decisions in this space

  • Peer networks of people making the same transition, who become your future colleagues and collaborators

Whether you are exploring future sustainability careers or actively making the switch, the gap between what companies need and what the market supplies is your window, but only if you are being built for it the right way.
